离开职场两年后再回来,说实话我对 behavioral 轮的焦虑比技术轮还大。我有空档要解释,也不确定像 ServiceNow 这种公司会怎么接受。写出来是希望能对类似情况的人有用。
我在 2026 年春天走了 ServiceNow 的流程,应聘 Senior Technical Program Manager 岗。他们的 behavioral 是完整 60 分钟,两个人(一个资深 PM 和一个工程 director)。结构化、价值观导向,标准 STAR 格式。
我被问到的问题: Tell me about a time you had to influence a decision without authority. Describe a situation where you had to deliver bad news to stakeholders and how you handled it. Tell me about a project where the requirements changed significantly mid-delivery. How did you adapt? A time you had to prioritize ruthlessly when resources were cut. How did you decide what to drop? Tell me about a situation where you disagreed with your manager's decision.
他们看起来在按哪些价值观招人: 从他们公开材料看,ServiceNow 的 values 包括 customer outcomes、belonging、continuous improvement 这类。在 behavioral 里反复出现的主题是:customer focus(他们想听「how did this affect the customer」(这对客户有什么影响?))、ownership(不只是「团队做了 X」,而是「我具体做了 Y」)、以及从错误中学习(在分歧/失败类问题里会追问你下次会怎么做)。
关于空档:我在自我介绍里直接点出来,把它定位成 caregiving 情况,然后很快转到我如何保持跟进。没人 push back。后面的 behavioral 也没有再绕回去。我的感觉是,只要你把空档讲得干净,他们就往下走。
有效的准备方式:我提前写了 8-10 个故事,并在电话前映射到 STAR。我没背稿,只是记住关键节奏,方便临场调整。面试官很会分辨你是在背诵还是在真实回忆。
我拿到了 offer。behavioral 在这里很重要。别裸奔。
