我今年春天更早的时候投了 GitLab 的一个 senior engineering manager 职位,并走到了终面。分享一些 behavioral 准备的东西,因为我觉得它对 GitLab 尤其容易被低估。
先说最重要的一点:GitLab 有 10+ 条公司价值观,而且他们是认真执行的。完整列表在他们的 handbook 里公开(真的是在线公开)。他们会问能对应到特定价值观的 behavioral 问题。这不只是 culture-fit 的空话,他们真的在把你的回答做映射。
我三轮 behavioral 里出现过的一些价值观问题: 'tell me about a time you had to make a decision with incomplete information and couldn't wait for consensus'(讲讲你曾经在信息不完整、也不能等大家达成共识的情况下必须做决定的一次经历)(对应他们的 'bias for action' / 'results') 'describe a situation where you had a strong opinion but changed your mind based on new data'(描述一次你原本观点很强,但因为新数据改变想法的情况)(transparency + iteration) 'how have you worked with a teammate in a completely different time zone where async was the only option?'(你如何和一个完全不同时区、只能异步协作的队友一起工作?)(remote-first collaboration,这个几乎必出) 'tell me about something you shipped that you later realized was a mistake. what did you do?'(讲讲你交付过的一样东西,后来发现是个错误。你怎么处理的?)(ownership / blameless culture) 'when did you have to push back on a product decision even when it was unpopular?'(你什么时候不得不对一个不受欢迎的产品决策提出反对意见?)(directness)
异步这条线是真的。 GitLab 真的是全远程、async-first。每一轮 behavioral 都会涉及:当你不能拍拍别人肩膀的时候,你怎么沟通。如果你的例子全是「我走到他工位旁边我们就搞定了」,那你需要换例子。
准备建议:loop 前先读 GitLab 的 Values 页面和 handbook 里关于 'collaboration' 的部分。篇幅不长,但基本明牌告诉你他们在找什么。面试前先把你的 STAR 故事按具体 value 去做映射。我当时做了个表格,列是:value、situation、outcome。帮助很大。
我这几轮 behavioral 的氛围是真的暖、偏聊天,不是审问。面试官在问问题时也会分享他们自己的例子,所以更像真实讨论。这点挺清爽的。
