Eli Lilly behavioral 面试题和价值观:面试官到底在听什么

我在另一个帖里分享过一部分,但这次系统写一下。我现在走过 Lilly 的流程两次:一次是候选人(2022),一次是作为 hiring manager consultant 帮他们团队(2024)。两边视角我都见过。

Lilly 有五个核心价值观,他们非常看重:integrity、excellence、respect、inclusion、innovation。这些不只是 marketing。面试官会被训练把候选人的故事映射到这些价值观上,然后打分。你的故事如果连不上这五个之一,就更难打分。

我见过的常见 behavioral 问题: Tell me about a time when you had to speak up about something that felt risky.(关于:Integrity) Describe a project where you had to raise the bar beyond what was asked of you.(关于:Excellence) Give me an example of navigating a significant disagreement with a peer or stakeholder.(关于:Respect/Inclusion) What's the most creative solution you've brought to a hard technical problem?(关于:Innovation)

STAR 格式是默认要求,但他们会追问。你的 Situation 如果很模糊,他们会要细节。你的 Action 如果用的是“we”,他们会问你具体做了什么。每个部分都要准备好再往下一层讲。

医药行业的点:Lilly 很看重“对患者影响”的叙事。如果你能真诚地把你的工作连到「这帮助产品更快到患者手上」或「这降低了关键流程出错风险」,效果会比「我们按时发了功能」强很多。你不需要硬编。但如果你有,就用。

时长:每个 behavioral round 45-60 分钟,会塞 3-4 道题。到 senior 及以上一般会做两轮 behavioral,由不同面试官分别打分。

从患者影响来切入这个 framing 挺有意思。我之前在 nonprofit,这种 mission-driven 的表达对我来说很自然。听起来 Lilly 可能确实会比一般 tech 公司更看重这种背景。
