我上个月面了 AIG。behavioral 轮有点出乎意料。我习惯 behavioral 像走流程,但 AIG 的反而是我整个 loop 里最有含金量的一部分。
他们问我的一些问题,大概是: tell me about a time you had to push back on a stakeholder request you thought was wrong(讲一次你认为 stakeholder 的请求是错的,你需要顶回去的经历) describe a project where the requirements changed significantly mid-stream. how did you adapt?(描述一次项目进行到一半需求大幅变化,你是怎么适应的?) give me an example of when you had to build consensus across teams with competing priorities(举例说明你如何在优先级冲突的团队之间建立共识) have you ever delivered something you weren't proud of? what happened?(你有没有交付过自己不太满意的东西?发生了什么?) tell me about a time you mentored or brought up someone junior(讲一次你辅导或带起一个更 junior 的人的经历)
a最后一个让我有点措手不及。我没想到一个 individual contributor 岗位也会问 mentorship,但 AIG 看起来很在意 senior 的人是否会投入在别人身上。
从 debrief / recruiter feedback 里我得到的结论:他们会从几个维度评估,大致对应他们的 leadership principles。比如 accountability、collaboration、customer focus、integrity 这些会反复出现。保险行业很依赖信任。他们想要的是敢于承认错误的人,而不是把事说圆的人。
behavioral 是跟一个 EM,不是 HR,所以能深挖、追问。我的那场聊了 50 分钟,因为对话一直延伸。
对我有帮助的一个点:我用 STAR,但把情境讲得具体、不粉饰。我提到了一个中途真的失败了的项目。当我没试图把它包装成胜利时,面试官的肢体语言明显变好了。
如果你来自大厂,习惯 behavioral 更像 vibe check,AIG 会更认真。把它当成真面试,不要当成走过场。
